Not terribly surprising and it’s likely that this trend will continue.

This study tells us two things that impact employers and the workforce.

1. Employers will need to increase their understanding of Generational differences in the workplace and provide training to HR departments and all levels of management. In corporate America, it’s becoming increasing likely that if you are a 55 yr old manager with 30 years experience that you will report to a Gen X or Gen Y senior manager twenty years younger than you! Generations have different values and work orientations that they bring to the workforce. To effectively manage a profitable operation, managers and employees need to understand these differences and the similarities.

2. Even if 20% of eligible Baby Boomers decide to stay in the workforce for a few years to ride out the economic downturn, the remaining 80% of Baby Boomers who elect to retire or seek nontraditional employment will cause a devastating chasm in the ability of employers to fill their critical jobs that require experience and advanced skills.

Employers: What Must You Do

Acknowledge that a multi-generational workforce is desirable and here to stay. Seek out professionals to help your management team understand generational differences and how you can leverage the experience and skills of your Baby Boomer generation workers. Hint: mentoring.

Acknowledge that you must become a Boomer Friendly employer. Do this by realizing the bottom-line significance of retaining your best workers and being able to attract the best talent.

You will be an Employer of Choice if you embrace a culture and policies that are flexible to the needs of experienced workers who want to work at something satisfying and rewarding- for less than 80 hours per week!

Douglas V. Phillips, Mary Pomerantz and Stanley M. Gully points out the quandary that most companies face with taming the exiting of Baby Boomers from the workforce, and transferring critical knowledge to those who remain behind.

By 2020, 16 percent of the U.S. population will be age 65 and over, up from 12 percent in 1999. According to the U.S. Bureau of Labor Statistics, 50 percent of federal employees and 70 percent of federal senior managers will be eligible to retire by 2010.

Yet leaders of many organizations ignore aging workforce issues despite the potential problems they see coming, and some damage seems likely to occur before the issues receive appropriate attention. Several challenges exist for employers:
1. Organizations can expect to have expert knowledge disappear as highly experienced and skilled workers retire.
2. Organizations will find it difficult to maintain head count in key positions requiring experienced, high-quality talent held by many existing Boomers.

Encouraging Knowledge Transfer

When a key employee leaves, expert knowledge leaves as well. This challenge grows even more difficult for companies facing a surge in retirements. It can take years to transfer critical knowledge--developed through years of job performance-- from experienced workers to their replacements.

According to Dorothy Leonard and Walter C. Swap's book Deep Smarts: How to Cultivate and Transfer Enduring Business Wisdom (Harvard Business School Press, 2005), it can take up to 10 years to develop the kind of "deep smarts" that these highly experienced workers will take with them. In the meantime, losing critical knowledge can hurt the competitiveness of most businesses.

Expertise vs Leadership and Technical Competencies

Traditional ways of transferring expertise-- including formal training, on-the-job learning, observation, work progressions and structured assignments--are not sufficient for transferring leadership and technical competencies. Instead, this process often requires mentoring and one-on-one interaction.

To address the challenge of transferring leadership and technical competencies, business leaders should focus on identifying the knowledge, skills and relationships essential to senior workers' job performance. This information may include company history, values and work processes as well as relationships with key stakeholders and decision-making criteria.

Douglas V. If I’m an employer, why do I need to be concerned with recruiting and retaining “mature workers”? First of all, I dislike that term “mature workers”. I know plenty of workers who are in their twenties and thirties and forties who are mature- and plenty who will never be mature even if they live to be 101!

The workers we’re talking about are those individuals who have a history of work and life experience which gives them a true advantage in the workplace. Employers first of all need to be aware of the demographics. 78 million baby-boomers born between 1946 and 1964; these workers cannot be replaced by the younger generations that have followed them. In total the Generation X and Y’s comprise only about 51million workers- a 20 million shortage. These are of course estimated figures but the magnitude of the gap is undeniable. Employers MUST attract, hire and retain baby-boomers. How do you do that?

1. Understand the differences between the Generations to know what Baby-Boomers want in their working environment.
2. Create a simplified “executive summary” of the types of working environments and job structures that baby-boomers prefer from their employers; this summary is for your company’s senior management.
3. Make a case for bottom-line savings to the company through HR metrics like: reduction of turnover, reduction of cost-per hire, increased sales to those of the baby-boomer generation; everyone knows that sales are more easily made by those who have a commonality to their customers.
4. Train your HR staff and your senior management in the advantages of a Multi-Generational Workforce.

Okay, this is high-level, I know, but it will get you started down the path of becoming a Boomer Friendly Employer! Stay tuned for more blogging on this topic.

Douglas V. All of things describe the Scottsdale Job Network (SJN). Hundreds of people have been assisted by the SJN in finding their new employer through networking and targeted search. In large measure, the SJN members are focused on finding that next full-time employment situation, but what about those of us who are looking for a non-traditional position, perhaps less than full-time position?
I am one of the 77 million Baby Boomers in the country, a generation that cannot be ignored! As a demographic tidal wave, the Boomers enjoy unparalleled prosperity, attention from every retailer of every product in the nation and inevitably, will impact every employer in the world as they retire and leave the workplace. That workplace titlewave has begun.
According to the GAO, the combined workforce from the younger workforce, (Generation’s X and Y) is 51 million workers, which leaves a 20 million job gap which will be left unfilled by 2010.
My approach to job search is not unlike the majority of those in my generation. I have been there and done that, and I’m not really looking for another full-time, 80 hr a week job at this stage in my life. I want flexibility, the ability to make an impact in an organization by applying my 30 years experience in human resources and have time to spend enjoying some of my hobbies and recreation. Energy, I’ve got it, but you know what, I want to use that energy in a number of areas of my life not just working 100% of the time. Put me on a project and I’ll put in 110% for that project- don’t you worry, but in exchange, I want some flexibility from my employer or client.
I can see the tidal wave moving through Phoenix and the number of Baby Boomers leaving the traditional workforce and coming to SJN for support, information and networking contacts. I think the nontraditional workforce will increase over the coming years and we will see more and more employers offering flexibility for their workers, and offering part-time jobs in place of the traditional full-time employment with all the bells and whistles. Why this may even help employers deal with the ever rising costs for turnover, benefits and training! Think about the benefits of hiring someone who has a great work ethic, job loyalty and a wealth of experience in your line of work! Boomers take heart!.

Douglas V. Learn how local developments can help you grow your business.

Have you noticed that Arizona doesn't have a port? That we started realizing how important global business is a few years behind the leaders? That our economy may still be too dependent on real estate?

Is Arizona doomed because we came to the table late, don't have direct access to international ports and don't have enough direct international air connections?

John Barry of Phoenix-Mesa Gateway Airport will shed light on these important questions. He'll update us on what's happening and piece it all together for us, and hopefully find some hope for Arizona Business.

Email: | Scottsdale Job Network | Voice Mail: Phone: (480) 513-1491

Job Network

Ronald Kingsley
Greg Novak

Making Yourself Indispensable At Your Job

Scottsdale Job Network Meeting
Phoenix Jobs
Making Yourself Indispensable At Your Job

Join us on Tuesday May 6, 2008 as Matt Moran, Business Consultant with http://www.KreativeKnowledge.com offers proactive career ideas that cross industry boundaries - taken from his book, The IT Career Builders Toolkit. The program runs from 9 AM-4 PM and has a limited enrollment of 30 participants.

"Passions," as we often refer to it, was created and has been presented to job seekers for several years by SJN Board Member and Facilitator, Maria Wojtczak. Read about the focus of the workshop:

Job seekers often limit themselves to what they have always done because it was the career that defined them for many years. They tend to lose sight of their many gifts, interests, strengths, and wealth of skills they developed through their life experience. This workshop utilizes proven tools to help individuals identify their strengths, talents and preferences - what they're basically good at and really enjoy doing! and can prove to be useful in opening up job search options.

Because of the need to purchase booklets, binders and printed materials, this workshop has a fee of $25.
For now, the need is for admin support to:

set up a system for taking reservations and payments (We are looking into the internet tools to take reservations and payments via PayPal.)

respond to inquiries about the program

help Maria set up the room on the day of the event (Putting out books, props, materials, flyers--NOT setting up the tables)

Upcoming Programs from the SJN Curriculum:

Interviewing Skills, Part I

April 1, 2008 Facilitator: Jim OHara

Interviewing Skills, Part II

April 15, 2008 Facilitator: Jim OHara

Managing the Offer

May 6, 2008 Facilitator: TBA

What does it cost to participate?

We do not require membership dues or meeting fees to allow everyone who is in job transition to be able to participate. Since our program is unfunded, we suggest that participants make a voluntary donation of $5 per meeting. When we have an all-day workshop, we do need to pass the costs along to participants.

Meetings are held on the first and third Tuesday mornings:

9-9:30 Networking, resume reviews, contact with recruiters

9:30 Welcome, announcements, introductions

10:00 Speaker begins

11:15 Speaker ends, feedback collected

         Networking continues until 11:30

We meet at and use space provided by Temple Chai, 4645 East Marilyn Road, Phoenix, AZ 85032-4839.
